description The acquisition and development competences in industrial and service companies is the result of specific organizational dynamics. These dynamics define particular models that arise from the complementarity among actions aimed at the production and circulation of knowledge within firms. The aim of this paper is to analyze the processes of acquisition and development of competences at industrial and service companies in the town of Rafaela, province of Santa Fe. The theoretical- methodological framework used to carry out this analysis recognizes the relevance of different factors in the creation of competences, such as the structure and topics of training, the rotation schemes among positions and areas, and the processes of documentation and generation of knowledge. The importance of these five factors is empirically validated on the basis of data from a survey applied to a group of firms in Rafaela. These data also make it possible to account for the existence of different models of acquisition and development of competences. Greater synergies among the factors are associated with more virtuous apprenticeship models, in which differential sources and dynamics of knowledge production complement each other. On the other hand, the preeminence of training or on-the-job learning logics implies less dynamism in the generation of competences that enrich both individual and organizational knowledge.

La forma en la que las empresas industriales y de servicios adquieren y desarrollan competencias es el resultado de dinámicas organizacionales específicas. Estas dinámicas definen modelos específicos que surgen a partir de la complementariedad entre acciones orientadas a la producción y circulación de conocimientos al interior de las firmas. El objetivo de este trabajo es analizar los procesos de adquisición y desarrollo de competencias en un grupo de empresas industriales y de servicios de la localidad de Rafaela, provincia de Santa Fe. El marco teórico metodológico que se utiliza para realizar este análisis reconoce la importancia de distintos factores en la creación de competencias, entre los que se destacan la estructura y las temáticas de capacitación, los esquemas de rotación entre puestos y áreas y los procesos de documentación y generación de conocimientos. La relevancia de estos cinco factores se valida empíricamente a partir de los datos que surgen de una encuesta aplicada a un conjunto de empresas de Rafaela. Estos datos también permiten dar cuenta, a partir de la interrelación entre los factores anteriores, de la existencia de distintos modelos de adquisición y desarrollo de competencias. Mayores sinergias entre los factores analizados se asocian con modelos formativos más virtuosos, en los que se complementan fuentes y dinámicas diferenciales de producción de conocimientos. La preeminencia de lógicas de capacitación o deformación en el puesto de trabajo, por el contrario, implican un menor dinamismo en la generación de competencias que enriquecen tanto los saberes individuales como organizacionales.
